Abstract: This article analyzes the impacts of structural racism on the mental health and motivation of Black workers within organizational contexts. It is based on the premise that racism, as a historical and systemic structure, directly affects the subjective processes of Black professionals, undermining key pillars of intrinsic motivation such as autonomy, competence, and belonging. Through a bibliographic approach, the study articulates Self-Determination Theory (Deci & Ryan, 1985) with critical authors such as Silvio Almeida (2018), Grada Kilomba (2019), Neusa Santos Souza (2009), and Christophe Dejours (1992), highlighting how institutions reproduce practices that silence, delegitimize, and psychologically harm racialized individuals. The article also explores recent data from sources like IBGE, IPEA, GPTW, and Instituto Ethos, reinforcing the need for Organizational Psychology to ethically engage with racial equity. It concludes that addressing the psychological suffering of Black professionals requires not only clinical listening but also institutional and epistemological transformation.
